القيادة المحفزة مدخل لتعزيز ثقافة العمل التطوعي لدى معلمات مدارس التعليم الثانوي بمدينة مكة المكرمة: نموذج مقترح

Motivational leadership as an approach to promoting Volunteerism among Secondary School Teachers in Makkah: A proposed model 

المستخلص

هدفت الدراسة إلى بناء نموذج؛ لتعزيز ثقافة العمل التطوعي لدى معلمات التعليم الحكومي الثانوي، في ضوء أبعاد القيادة المحفزة؛ من خلال تحديد درجة ممارسة مديرات مدارس التعليم الحكومي لأبعاد القيادة المحفزة لثقافة العمل التطوعي.

كما استهدفت الكشف عن وجود فروق ذات دلالة إحصائية بين متوسطات تقديرات أفراد عينة الدراسة، وفقاً لمتغيرات عدد سنوات الخبرة في المجال التعليمي، وعدد المشاركات التطوعية خلال العام الدراسي، وتكون مجتمع الدراسة من معلمات المرحلة الثانوية بالمدارس الحكومية بمدينة مكة المكرمة والبالغ عددهم (2842) معلمة، خلال العام الجامعي 1447. 

واعتمدت الدراسة المنهج الوصفي التحليلي، كما استخدمت الاستبانة الإلكترونية في جمع البيانات، التي عولجت باستخدام البرنامج الحاسوبي، الحزمة الإحصائية للعلوم الاجتماعية (SPSS).  

 وتوصلت الدراسة إلى أن تقدير أفراد عينة الدراسة لدرجة ممارسة مديرات مدارس التعليم الحكومي الثانوي لأبعاد القيادة المحفزة لثقافة العمل التطوعي كانت كبيرة بشكل عام، فكانت ممارسة مديرات المدارس للرؤية الملهمة، والتمكين، والقدوة الحسنة كبيرة، في حين كانت ممارساتهم للتقدير والاعتراف والدعم والتطوير متوسطة، كما أظهرت النتائج وجود فروق دالة إحصائياً بين متوسطات درجات استجابات أفراد عينة الدراسة تعزى لمتغير عدد سنوات الخبرة، وكانت لصالح المعلمات من 5 إلى أقل من 15 سنة.

ولم توجد فروق تعزى لمتغير عدد المشاركات التطوعية، كما توصلت الدراسة لوضع نموذج مقترح بناءً على نتائج الدراسة الحالية وآراء الخبراء.

وأوصت الدراسة بتبني الجهات العليا بوزارة التعليم للنموذج المقترح، وتطوير مهارات مديرات المدارس الثانوية على أساليب القيادة المحفّزة، من خلال الدورات التدريبية، وورش العمل في المجال، والتقييم الدوري للأداء في برامج وأنشطة العمل التطوعي، واستخدام النتائج للتحسين والتطوير.

Abstract

The study aimed to develop a model to enhance the culture of volunteerism among female teachers in public education within the framework of motivating leadership. It aimed to identify the extent to which public school principals practice leadership dimensions that encourage a culture of volunteer work. The study also aimed to determine whether mean scores varied significantly by teachers’ years of experience and by the number of volunteer activities they participated in during the academic year. The study involved 2,842 teachers during the 2025 academic year. Using a descriptive analytical approach and an electronic questionnaire analyzed with SPSS. Overall, principals scored high on leadership that motivates volunteerism. Principals rated especially strong in inspirational vision, empowerment, and role?modeling. However, appreciation, recognition, and basic support were relatively weak. Significant differences emerged by years of experience, notably for teachers with 5 to under 15 years. The study recommended enhancing secondary school principals’ skills in motivating leadership through team?based initiatives, practical workshops, periodic evaluation of performance in volunteer programs and activities, and the application of results for collective improvement.
